Essays on wages, promotions and performance evaluations

This dissertation comprises four empirical research articles that use personnel data from a large university and worker-level panel data from Finland to examine the determinants of wages, promotions and employee performance evaluations. The first article employs personnel data to examine the importance of worker output and job seniority as predictors of employee performance evaluations and promotions. The results suggest that better-performing employees – with output measured both in absolute terms and relative to peers – were more likely to be assigned higher performance grades and had a higher probability of being promoted to more complex jobs than their peers with similar characteristics…

Interpreting the decomposition of gender earnings gap

In this paper we discuss a decomposition of the gender monthly earnings differential into three components: the first is due to differences in individual characteristics, the second is due to discrimination and the last to the differential in hours worked. The Oaxaca-Blinder hourly wage decomposition is perfectly integrated into the decomposition of the monthly earnings gap. In order to evaluate the effects of this components on the monthly earnings gap, we calculate counterfactual earnings gaps, estimating what would happen if various aspects relating to the two genders were equal (for example, educational level), and then we compare these with the empirical earnings gap. Promotions and Earnings – Gender or Merit? Evidence from Longitudinal Personnel Data

This study examines the determinants of promotions, performance evaluations and earnings using unique longitudinal data from the personnel records of a large university. The study focuses on the role of gender in remuneration using, first, information on the complexity ratings of job tasks to define promotions on job ladders and, second, information on objective individual productivity. The study finds that individual research productivity was an important determinant of promotions and earnings. Differences in Labor Supply to Monopsonistic Firms and the Gender Pay Gap: An Empirical Analysis Using Linked Employer‐Employee Data from Germany

This article investigates women’s and men’s labor supply to the firm within a semistructural approach based on a dynamic model of new monopsony. Using methods of survival analysis and a large linked employer‐employee data set for Germany, we find that labor supply elasticities are small (1.9–3.7) and that women’s labor supply to the firm is less elastic than men’s (which is the reverse of gender differences in labor supply usually found at the level of the market). Our results imply that at least one‐third of the gender pay gap might be wage discrimination by profit‐maximizing monopsonistic employers.

The gender gap in teenagers’ incomes. A 30-year trend in Finland 1983–2013

ABSTRACTIn this article, we examine the gender differences in disposable incomes of teenagers during a 30-year period 1983–2013, using large nationally representative survey data. Since the gender pay gap in working life has been rather persistent in Finland and the EU, it was necessary to see whether the gap persists in teenagers’ incomes as well. Although teenagers do not receive much income from work, they adapt to the structures of society during their teenage years and learn gender roles in consumption, education, and working life.
